Job Description

Position Overview The Director of Operations is responsible for everything that makes the Dragon's Lair run at its highest level. This is not a role about what the gym will become someday. It is about what it is today and making sure it stays exceptional. You will own the day-to-day operations, financials, the team, the member experience and the standards that set this place apart. You will work directly with ownership, and in conjunction with the Director of Business Development, to build accountability, develop the team and make sure every aspect of this business reflects the culture it was founded upon. This is a hands-on, in-person role for someone who leads from the floor, not from a desk. This is the path to the eventual COO role as the company grows. Key Responsibilities Operational Leadership Own the daily operations of the Dragon's Lair across all departments Set and maintain operational standards for cleanliness, presentation, sales, retail, staffing, scheduling, and member experience Identify inefficiencies and build better systems without losing the culture that makes this place what it is Ensure consistent execution at a level that reflects the Dragon's Lair standard Review, refine and document all systems and processes Leadership and Team Development Lead, coach, and develop department managers and staff Build a team culture defined by accountability, pride in the work, and genuine care for the members Create and run leadership development systems that raise the performance bar over time Conduct regular evaluations, one-on-ones, and team meetings that actually move the needle Systems and Process Development Build and document SOPs, workflows, and operational manuals that make excellence repeatable Develop systems for onboarding, scheduling, reporting, communication, inventory, and facility maintenance Create the operational infrastructure that allows this gym to run at an elite level every day and can be duplicated across additional locations Financial and KPI Management Directly responsible for EBITDA and P&L performance Monitor operational KPIs, labor costs, and departmental performance Partner with ownership on budgeting, forecasting, and planning Spot performance gaps early and implement real corrective action to achieve financial and operational objectives Position business for next location and for franchising or licensing Member Experience and Facility Standards Protect and elevate the member experience across every touchpoint in the gym Handle escalated member situations with professionalism and decisiveness Hold the gym to the highest standards of hospitality, cleanliness, and culture, not because it is required, but because you believe in it Cross-Department Collaboration Partner closely with ownership and the leadership team on operational and business priorities Make sure operations and revenue initiatives are aligned and executing together Participate in leadership planning and contribute to the strategic direction of the gym What We're Looking For The right person for this role has led operations in a premium or high-performance environment and genuinely cares about the details. You do not need a franchise background, however multi-site and franchise oversight is a major plus. You need to understand what it takes to build a team that takes pride in what they do and a culture that members can feel the moment they walk through the door. Required 5 or more years of operational leadership experience in fitness, hospitality, retail, or a service-based business Experience leading multi-department teams in a high-standards environment Strong grasp of operational systems, EBIDTA, KPIs, labor management, and team accountability Proven track record of building processes that actually get used and hold up over time A leadership presence that earns respect on the floor, not just on paper Excellent communication and organizational skills The ability to think strategically and still get your hands dirty when needed Preferred Background in premium fitness, boutique gym, or destination training environments Experience in hospitality or member-facing service at a high level Experience in retail: sales, display, infrastructure, supply chain management Multi-unit, franchise or licensing oversight SOP development and team training experience Familiarity with performance-based cultures and athlete-minded communities
