The Leadership Mission The Senior HVAC Service Manager will own the daily performance, leadership, coaching, and continued development of the HVAC service department. This person must be able to operate at both the field level and the leadership level: riding with technicians, coaching calls, reading dashboards, improving process, resolving escalations, and helping build scalable systems. The right candidate will understand that the job is not simply to manage technicians. The job is to build a department that produces consistent results through training, accountability, communication, and culture. What You Will Lead
- Lead, coach, develop, and hold accountable a team of residential HVAC service technicians.
- Drive performance through call-by-call coaching, ride-alongs, service meetings, one-on-one development, and consistent follow-up.
- Coach technicians using a proven service system, with strong preference for Nexstar Service System experience.
- Improve technician confidence in communication, discovery, diagnosis, options presentation, client education, and follow-through.
- Lead and improve performance across both turnover technician and selling technician models.
- Help technicians understand when to repair, when to turn over, how to involve a Comfort Advisor, and how to create a strong client experience without pressure or shortcuts.
- Manage departmental KPIs including revenue, conversion rate, average ticket, maintenance performance, callback rate, club membership performance, turnover rate, lead quality, client satisfaction, and technician productivity.
- Provide technical leadership on complex diagnostics, repairs, airflow issues, refrigerant issues, electrical issues, system performance challenges, and escalated service calls.
- Partner with dispatch, Comfort Advisors, install, warehouse, and senior leadership to improve workflow, handoffs, capacity, communication, and operational efficiency.
- Identify bottlenecks, training gaps, process breakdowns, and growth opportunities inside the service department.
- Help recruit, onboard, train, and retain top service talent.
- Ensure safety standards, company procedures, local code requirements, and compliance expectations are consistently followed.
- Resolve escalated client concerns with professionalism, urgency, ownership, and sound judgment.
- Help build scalable systems that support continued growth and future multi-trade operational leadership.
- Serve as a culture carrier through consistency, humility, accountability, urgency, and leadership by example. Preferred Candidate Profile The preferred candidate has deep experience leading a residential HVAC service department inside a performance-driven home services company. This person knows how to use systems, data, field coaching, and leadership cadence to create consistent results.
- Hands-on experience with the Nexstar Service System.
- Proven ability to perform call-by-call coaching that improves technician performance in real time.
- High proficiency leading both turnover technician and selling technician models.
- Experience coaching technicians on communication, discovery, options presentation, creating urgency ethically, and knowing when to involve a Comfort Advisor or replacement specialist.
- Strong understanding of service department KPIs including conversion, average ticket, club membership performance, callback rate, turnover rate, lead quality, client satisfaction, technician productivity, and revenue per opportunity.
- Ability to coach both technical execution and client-facing communication.
- Track record of helping technicians grow without creating a high-pressure or transactional culture.
- Knowledge of plumbing and electrical service operations is a strong plus, especially for candidates interested in advancement into broader operational leadership. Required and Preferred Experience
- 7+ years of residential HVAC service experience preferred.
- 3+ years of service leadership, supervisory, or management experience preferred.
- Proven track record of leading technicians and improving department performance.
- Strong experience with technician coaching, ride-alongs, service meetings, performance conversations, and accountability systems.
- Strong technical HVAC knowledge including diagnostics, repairs, maintenance, airflow, refrigerant, electrical, controls, and system performance.
- Experience with ServiceTitan or a similar field service management platform strongly preferred.
- Ability to read and act on KPI reporting, dashboards, technician scorecards, and department trends.
- Excellent communication, organization, leadership, and problem-solving skills.
- Confidence to hold people accountable while maintaining trust and respect.
