THE OPPORTUNITY
Ascend Real Estate Advisors is a fast-growing fractional CFO firm for real estate developers with a clear goal: scale to $10 million in revenue within the next three years. Our founder will spend his time where it drives that growth: business development, key client relationships, and building out the sales team. We need someone to run everything else. This is that seat. You will take over the business side of the firm: the team, the systems, the technology, the P&L, and the operational build-out of new offices as we expand beyond the Capital Region. You are not supporting operations. You are operations. We are looking for a growth-focused, high-level operator who can take a big-picture vision, break it into systems and processes, and then relentlessly improve every part of how the firm runs. ROLE OVERVIEW
As Director of Operations, you will report directly to the founder and own the day-to-day running of the firm. You will lead the existing team, including financial analysts, operations staff, and the administrative side of the sales engine, and build out the team as the firm grows. Ascend runs on EOS. After an initial period learning the business, the team, and the founder's vision, you will step into the Integrator role within three to six months of joining. From there, you will run the Level 10 meetings, execute the business plan, be accountable for the P&L as it relates to the founder's vision, and hold a seat on the Leadership Team.
KEY RESPONSIBILITIES
Integrator & Business Plan Execution Step into the EOS Integrator role within three to six months: run Level 10 meetings, manage the scorecard, and drive quarterly priorities to completion Translate the founder's vision into an operating plan, and execute it Own the P&L and be accountable for the firm's operating performance Act as the escalation point for operational, delivery, and team issues Team Leadership Lead, manage, and develop the existing team of financial analysts, operations staff, and sales support Set priorities, hold people accountable, and build a culture of ownership and execution Recruit and build out the team as needed to support growth Maximize what the existing team can handle before adding headcount Systems, Process & AI Map, document, and continuously improve every core workflow: transaction coordination, underwriting, lender and bank interaction, marketing, and client service Lead the firm's AI and automation strategy, putting tools in place that increase capacity, speed, and quality Own the firm's project and transaction management software and platforms, and make sure they scale with the business Find and remove waste and inefficiency across the business Business Operations & Administration Own the operational backbone of the firm: HR, accounting coordination, payroll, insurance, vendors, and software subscriptions Oversee the administrative and marketing support behind the sales engine so the founder and sales team can focus on clients and closings Make sure business logistics stop being founder problems Geographic Expansion Lead the operational side of opening new offices as the firm expands into the Hudson Valley, New England, and the Southeast Handle market setup, from office space to systems, staffing, and processes Keep satellite offices culturally and strategically connected to the main office
WHAT SUCCESS LOOKS LIKE
First 30 days: You know the team, the workflows, and the founder's vision, and you have identified the biggest operational bottlenecks. First 90 days: You are co-running the Level 10 meetings and scorecard with the founder, and the first systems and AI improvements are live. First 6 months: You are fully operating as Integrator, accountable for the P&L, and have an operational plan for the first expansion market.
QUALIFICATIONS
Required 7+ years of progressive operations or general management experience in a service business A track record of building the systems, processes, and teams that allowed an organization to scale Experience leading and developing people The ability to take high-level concepts and turn them into concrete systems and processes Strong hands-on command of technology, AI, and automation tools A relentless drive to improve, reduce waste, and increase productivity Core values alignment: Honest, Respect, Sacrifice, Relationships, and Intrapreneurship Preferred Experience as an EOS Integrator or in a similar senior operations leadership role Background in commercial real estate, commercial lending, or financial services (you do not need to know CRE finance on day one, but you must want to learn it) Experience opening or scaling operations in new markets Experience with project or transaction management software and platforms
COMPENSATION & INCENTIVES
Base Salary:
$105,000
Performance Incentive:
Tied to firm growth and operational milestones. On-Target Earnings (Year One): $175,000 expected total compensation, including base and performance incentive.
