POSITION SUMMARY
Kraemer Heating & AC is seeking a hands-on Director of Operations to build the operational foundation required for the company's next stage of growth. This is not a traditional administrative operations position. The Director of Operations serves as the Owner's primary execution partner, translating company vision and strategic priorities into operating plans, systems, accountability, and measurable results. The initial focus is strengthening existing HVAC, plumbing, installation, service, light-commercial, and administrative operations by establishing operating rhythms, implementing scalable processes, developing leaders, and ensuring strategic initiatives move from discussion to completion.

SUCCESS LOOKS LIKE
Every major function of the business has a clear owner and a defined standard of performance. The Owner's vision and strategic priorities become executable plans with measurable outcomes and real completion dates. Leadership operates on a consistent rhythm: weekly meetings, scorecards, priorities, and follow-through that sticks. Day-to-day operational decisions are made by accountable leaders rather than escalating to the Owner. Departmental KPIs give leadership timely visibility into operational, financial, customer, and people performance. Systems, SOPs, and workflows are documented well enough to support a significantly larger organization without being rebuilt.
KEY OBJECTIVES
Build the
Company Operating System:
Assess current operations and implement a documented framework covering accountability, communication, decision-making, reporting, and execution. Install structured weekly leadership meetings with scorecards, priorities, action items, owners, and deadlines, and translate company priorities into plans with defined milestones and measurable outcomes.
Standardize and Connect Core Processes:
Identify critical operational processes and develop the SOPs, workflows, checklists, and controls that make them consistent and repeatable, with particular attention to coordination between administrative staff, project management, technicians, installers, plumbing, sales, and leadership.
Create Visibility Through KPIs and Reporting:
Establish measurable performance indicators across service, installation, plumbing, light commercial, sales, and administration, and build practical dashboards covering revenue, backlog, job performance, labor utilization, capacity, productivity, and customer experience.
Develop Leaders and Reduce Owner Dependency:
Clarify management responsibilities and decision-making authority, coach managers to independently own departmental performance, and transition appropriate operational responsibilities, approvals, and routine decisions away from the Owner. Build for

Identify the operational constraints limiting growth and build the people, processes, capacity, and infrastructure to expand revenue profitably, documenting a repeatable operational playbook that can eventually be deployed across additional businesses.

Thrives in a founder-led environment, operates through ambiguity, adapts quickly, and moves comfortably between strategic leadership and hands-on execution.
EDUCATION AND EXPERIENCE
5-7+ years of progressive experience in operations, business management, project management, or a related leadership role, including direct supervision of people. Demonstrated experience building, improving, or scaling operational systems within a growing organization. Proven experience developing and implementing SOPs, workflows, KPIs, scorecards, and accountability systems. Experience in HVAC, plumbing, construction, home services, or another field-based, multi-crew operating environment strongly preferred. Working knowledge of field service management, dispatch, or CRM software and the ability to build reporting from it. Bachelor's degree in business, operations, or a related field, or equivalent practical experience.

AM Compensation:
$90,000-$110,000 annual
