The ideal candidate is an experienced leader who can build and manage a production system that consistently produces the right result through other people. This position is responsible for managing both the product and the people: ensuring jobs are planned, staffed, executed, documented, and closed correctly while developing a strong, accountable field organization. The right candidate takes ownership, operates with integrity, and understands that a Production Manager should not be the best firefighter in the company. This role is responsible for managing production—not routinely performing production. The Production Manager will build capable Leaders, develop people, plan capacity ahead of demand, remove roadblocks, and continually improve the systems that allow Copperstate Machine and Industrial Services LLC to execute work safely, profitably, on schedule, and to standard. Copperstate Machine and Industrial Services LLC is growing its installation and service team as the company expands to serve clients across the United States in the water and wastewater industry. This role provides the opportunity to be a meaningful part of a growing organization that is renovating, replacing, and innovating water and wastewater processing equipment for municipalities throughout the United States. Essential Production Manager Duties Own overall production performance for active work: safety, schedule, labor, quality, documentation, and customer commitments. Review every active job for manpower, schedule, progress, budget/hours, equipment and material needs, customer coordination, and problems. Confirm crews are properly staffed and Team Leads understand the expected outcome, priorities, budget, and standards for each job. Plan for manpower, tools, materials, subcontractors, equipment, travel, permits, customer coordination, and other production requirements. Plan 6-8 weeks ahead for upcoming work, manpower demand, resource conflicts, and production capacity. Check in with Team Leads without taking ownership of their jobs away from them; coach, support, and hold them accountable. Remove roadblocks that Team Leads cannot solve at their level and make timely decisions regarding resource conflicts and priorities. Monitor actual labor hours versus estimated/budgeted hours and take corrective action before jobs materially exceed plan. Ensure job documentation is completed, including time, photos, reports, change-order information, inspection requirements, and customer sign-offs. Ensure jobs are properly closed out and production information is captured for future estimating, planning, and process improvement. Handle personnel and accountability issues quickly, calmly, professionally, and consistently with company standards. Maintain and update the production schedule before the end of each workday. Respond to true production emergencies while preventing routine problems from becoming management dependencies! Work with Project Management, Operations, Sales, Team Leads, and field personnel to effectively execute committed work. Maintain a forward-looking view of backlog, labor hours, crews, Team Lead capacity, Millwright capacity, apprentice development, equipment, and support requirements. Ensure company playbooks, safety practices, QC documentation, and production procedures are implemented consistently. Identify recurring production problems and improve the system or process that allows them to happen. Essential People Leadership & Development Duties Ensure the right people are in the right seats and understand what winning looks like in their role. Develop Team Leads who can independently plan and execute work without requiring the Production Manager to personally manage every detail. Mentor, coach, and develop Team Leads, Millwrights, and Apprentices toward increased responsibility and leadership. Evaluate performance, provide timely feedback, complete employee and peer reviews as necessary, and uphold company accountability standards. Identify high-potential employees and create development paths toward future Team Lead responsibilities. Identify hiring and staffing needs before they become emergencies. Build bench strength so production capacity grows ahead of future demand. Use IDS (Identify, Discuss, Solve) to resolve important production issues at their root rather than repeatedly treating symptoms. Hold commitments and require accountability from the production team while maintaining strong professional relationships. Daily Management Cadence Run a 10 to 15 minute daily meeting ( 7:47am Huddle ) Start each day knowing what jobs are running, who is where, whether work is on plan, and what could derail production. Review active-job status and Team Lead priorities. Look 2-4 weeks ahead for production requirements and conflicts. Remove roadblocks and make resource/prioritization decisions. Review labor performance against budget. Verify documentation, change-order information, and customer requirements are being captured. Address personnel/accountability issues promptly. Update the production schedule before leaving for the day! Weekly Management Cadence Run a 60-90 minute Production L10-style "Tactical" meeting. Review a production scorecard including schedule, labor hours, gross margin, rework/callbacks, safety, customer issues, change orders, documentation, Team Lead capacity, and apprentice development. Review the production schedule 4-8 weeks ahead and identify manpower, equipment, material, subcontractor, travel, or scheduling conflicts. Review Team Lead and field performance, coaching needs, workload, and readiness for additional responsibility. Use IDS (Identify, Discuss, Solve) to resolve the most important production issues. Assign clear To-Dos with an owner and due date for every action item. Monthly Management Cadence Review job profitability by job, Team Lead, and type of work with the Project Manager Review estimated versus actual labor hours, overtime, rework/callbacks, safety trends, customer complaints, equipment/tool failures, and manpower utilization. Monthly or Bi-Weekly Review Apprentice and Millwright progression and Team Lead development. Complete Talent Assessments for all personnel that report to you. Identify jobs that went exceptionally well and determine what should be repeated. Identify jobs that went poorly and determine the root cause. Select 1-3 recurring operational problems to permanently eliminate through process improvement, training, or documentation. Quarterly Management Cadence Review the Accountability Chart and evaluate whether the right people are in the right seats.
Evaluate GWC:
Gets It, Wants It, and has the Capacity to do it. Forecast production capacity from backlog to jobs, labor hours, Team Leads, Millwrights, and Apprentices. Determine whether current staffing can safely execute expected workload. Set and review the next 3-5 Rocks and operational priorities. Review and improve SOPs, playbooks, checklists, and production systems. Review Team Lead pipeline, apprentice development, hiring needs, and bench strength. Identify equipment, vehicle, tool, training, and certification requirements. Identify the largest operational constraint and establish a plan to address it. Annual Management Cadence Participate in annual planning for the production organization and future capacity. Translate revenue goals into required field labor, crews, Team Leads, Apprentices, and support resources. Determine required Team Lead and crew capacity for the coming year. Establish training, certification, hiring, equipment, vehicle, tool, safety, productivity, and gross-margin priorities. Forward labor and leadership capacity identified before demand becomes an emergency. Role Expectations The Production Manager manages production rather than routinely performing production. The Production Manager is expected to intervene when safety is at risk, a Team Lead lacks authority to solve a problem, resources conflict between jobs, a job is materially outside budget or schedule, a customer escalation requires management, or a system/process has failed. The Production Manager should not routinely fill normal manpower gaps personally, perform routine millwright work, make routine parts or equipment runs, coordinate every customer detail, or become the default person everyone calls for routine field problems. If the Production Manager repeatedly has to personally do something to make production work, either someone is not doing their job or a system is missing. The objective is to create a production organization that performs consistently through capable Team Leads and field personnel. Requirements Demonstrated leadership and production-management experience in field service, millwright, industrial, mechanical, construction, or a related environment. Strong understanding of job planning, labor budgeting, scheduling, field execution, quality, documentation, and customer service. Ability to lead through Team Leads and other supervisors rather than personally taking over field work. Ability to read and understand job scopes, estimates, schedules, work plans, and production documentation. Ability to calmly resolve issues to company standards and handle challenges appropriately and professionally. Punctuality, reliability, dedication, and strong ownership of commitments. Proactive, go-getter mindset with the ability to anticipate problems before they affect production. Ability to establish accountability while maintaining strong team relationships. Ability to use data and measurable scorecards to manage performance. Ability to travel to job sites around the U.S. as required. Valid Driver's License to drive company trucks and trailers when required. Background and drug testing. Requires Signed NDA (Non-Disclosure Agreement). Physical Environment Primarily office/shop/production-management work with occasional visits to field job sites. Must be able to safely navigate industrial and construction job-site environments. May require intermittent bending, crouching, pushing, pulling, stooping, reaching, standing, and walking on job sites. Must be prepared to work safely in outdoor environments and a variety of weather conditions when visiting or supporting field operations. Schedule 7am to 5:00pm Monday-Friday (shop/office hours), with flexibility as required by production needs. May require extended workdays, after-hours coordination, or field support when production demands it.
